Is AI making recruitment slower
Yes, in the one section that sets the clock, and the slowdown is invisible on every dashboard you own. AI made the front of the process faster and the client's part of it narrower, and the client's part was always the part that decided how long a hire takes.
Time to hire is the number every agency owner watches, and I have had the same conversation with a dozen of them this year. They put AI on sourcing, on screening, on outreach. Every one of those stages got faster, measurably, on their own dashboard. And time to hire, measured from brief to accepted offer, did not fall. On several desks it rose. The owner's instinct is that the tools are not working. My reading is that they are working exactly as built, on the wrong section.
I wrote last month about why the placement count does not move when you widen the front of the pipeline. This is the companion question, about time, and the mechanism is uglier, because the front getting faster actively makes the back slower.
Faster where the clock is not
Lay a hire out as a sequence of durations. Sourcing takes some days, screening some, submission some. Then the client section, where interview times are agreed, interviews held, feedback given and a decision made, and then offer and acceptance. Add them up and you have time to hire. The AI tools shorten the first three. They can shorten them a lot, and the first three were always the short part.
This is the part the dashboards hide. Your system logs the sourcing, the screening and the submission, so it can show you each of them getting faster. The client section happens in someone else's calendar and someone else's inbox, so your system sees only its start and its end. It got longer, and the tool that made it longer has a chart showing everything it touched getting quicker.
Why the client section grows when the front shrinks
Two things widen the client's part of the timeline, and AI at the front does both. The first is volume, because a faster front sends more CVs per role to the same hiring manager, who has the same two interview slots a week they had before the tool. More candidates for the same slots means each one waits longer for a slot, and the queue at the client is now the longest wait in the process.
The second is trust, and it is the one that does lasting damage. When the front is automated the CVs arrive with less of a human between them and the client, and a higher share of them are wrong for the role. A hiring manager who opens six and finds three wrong reads the next batch more slowly. After a few batches your submissions go into a folder for Friday afternoon, and the two slots a week become one, or become "send me your best one". The narrowest section in the process just got narrower, and it got narrower as a direct consequence of the front getting faster.
Put those together and the answer to the question is yes. AI is making recruitment slower on the desks that pointed it at the front, and the mechanism is that the front's speed is paid for in the client's patience, and the client's patience is the clock.
Why nobody sees it
Having built the reporting in a recruitment CRM, I can tell you exactly why this stays hidden. Activity is easy to measure, because your system generates it. Decision latency is hard, because the client generates it and your system only sees the edges. So the reports you get from any tool are dense on the left of the timeline and blank on the right, and the right is where the time went. A dashboard that shows sourced, screened and submitted trending up is showing you the cause of the slowdown and calling it progress.
The number to watch instead is decision latency at the client: days from CV sent to interview held, from interview held to feedback received, from feedback to a decision. Those three are the clock, and they are the three no vendor puts on a slide. The desk view we built shows them because a manager who cannot see them will keep buying speed for the stages that were already fast.
How to make it faster where it counts
The client section gets faster when you send it less and make everything around the decision effortless. Four things do most of the work, and all of them sit on the client branch.
Book the interview for them. The booking page reads the hiring manager's calendar, the candidate picks a slot, both diaries update and the reminders go out. The days that used to be email negotiating times are gone from the timeline, and this is the one change the client notices in the first week.
Send only what a person has read. On Recruitly the AI review orders the pile and the submission is a consultant's action with a cover note, on purpose. A client who never receives a CV the recruiter has not looked at gives that agency more of their diary, and that is the only way the client section has ever been widened.
Make feedback structured and immediate. A scorecard per candidate, with the same criteria on every one, so the hiring manager answers yes, partial or no against each and is done in two minutes, and the recruiter can act the same afternoon. When Simi joins the client meeting the notes and the recap are on the record before the recruiter has walked back to their desk, and the feedback loop closes in hours.
Chase on a clock. A CV goes to a client and a follow-up sequence starts. Feedback is asked for on a schedule the automation keeps, and the recruiter's memory is out of the loop.
How to measure it on your desk
- Split time to hire into its stages and write the client's three down separately: sent to interview, interview to feedback, feedback to decision. If you cannot get those numbers from your system, that is the first problem.
- Compare the client's three from before the AI tool to after. On most desks I have looked at, the front got faster and the client's three got longer, and the total moved the wrong way.
- Count wrong CVs per client per month, by asking them. If the share went up after the tool, you have found the cause of the longer reading, and the fix is a person between the score and the send.
- Move the next automation to the client branch and leave the front alone until the client's three come down. Speed at the front is free now and buys nothing, and speed at the client is the entire clock.
So the tools did make recruitment faster, in the three stages that were already the short part, and slower in the one that was always the long part, and the second effect is bigger and off your dashboard. The agencies whose time to hire fell after adding AI are the ones that spent it on the client's side of the timeline, and managed the client as the bottleneck it is. The ones whose time to hire rose bought a faster pump for a pipe that was never blocked at the pump.
